Purpose
This study aimed to identify the effects of shared leadership, communication skills, and team effectiveness, as perceived by nurses and nursing assistants in comprehensive nursing service units.
Methods
A cross-sectional research design was adopted, and the sample included 306 nurses, nurse assistants, and caregivers working in nine hospitals with fewer than 500 beds in two South Korean cities. The data were analyzed using descriptive statistics, t-tests, ANOVA, Pearson’s correlation coefficient, and four-step hierarchical regression analysis.
Results
The factors influencing team effectiveness in the hierarchal multiple regression analysis were shared leadership (β=.57, p<.001) and communication skills (β=.18, p<.001). These factors explained 49% of the total variance.
Conclusion
To enhance team effectiveness in compressive nursing service units, educational programs focusing on shared leadership and communication skills among nurses, nursing assistants, and caregivers must be developed.

Mediation Effect of Organizational Citizenship Behavior between Job Embeddedness and Turnover Intention in Hospital Nurses

PURPOSE
The purpose of the study was to identify the mediating effect of organizational citizenship behavior between job embeddedness and turnover intention in hospital nurses.
METHODS
Data were collected from 241 nurses in 3 tertiary hospitals and 2 secondary hospitals in Daegu and analyzed using descriptive statistics, Pearson correlations and structural equation model (SEM) with the PASW 18.0 and AMOS 18.0 program.
RESULTS
There were negative relationships between job embeddedness and turnover intention (r=-.53, p<.01), and organizational citizenship behavior and turnover intention (r=-.39, p<.01) but a positive relationship between job embeddedness and organizational citizenship behavior (r=.39, p<.01). There was a partial mediating effect of organizational citizenship behavior between job embeddedness and turnover intention (chi2=91.02, p<.001).
CONCLUSION
The results of this study indicate that organizational citizenship behavior has a mediating effect on the relationship between job embeddedness and turnover intention in hospital nurses, suggesting that enhancing organizational citizenship behavior is required. in order to promote job embeddedness and reduce turnover intention.

PURPOSE
The purpose of the study was to identify the mediating effects of job satisfaction between internal marketing and organizational commitment of nurses in small and medium-sized hospitals.
METHOD
Data were collected from 208 nurses in 8 small and medium-sized hospitals and analyzed using descriptive statistics, Pearson correlations, and structural equation model (SEM) with the PASW 18.0 and AMOS 18.0 programs.
RESULTS
There were positive relationships among all three variables, internal marketing, job satisfaction and organizational commitment. There was a mediating effect of job satisfaction between internal marketing and organizational commitment.
CONCLUSION
The results of the study indicate that strategies which could enhance the job satisfaction of nurses should be developed by mangers in small and medium sized hospitals. Further study is needed on other factors which may influence nurses' job satisfaction and organizational commitment especially, in small and medium sized hospitals.

Factors Influencing Intention of Migration by Hospital Nurses in Korea

PURPOSE
The purpose of this study was to identify the factors influencing intention of migration by Korean hospital nurses.
METHODS
Using cross sectional correlational design, data were collected from 512 nurses working in 7 hospitals ranging in size from 300 to 900 beds in D city and K province of Korea. Data were analyzed by descriptive statistics, chi-square, and multiple hierarchical regression using the SPSS program.
RESULTS
There were significant differences in intention of migration by age, educational background, marital status, work experience, and yearly incomes. Although there was high intention of migration of the subjects, the level of preparation for migration was relatively low. The variables that were independently associated with intention of migration were graduates of RN-BSN program, personal factors of subjects, and environmental factors. Those who had lower perception on nursing images and work condition had significantly higher intention of migration than those who had higher perception. Full model accounted for 37.3% of the variance in intention of migration.
CONCLUSION
To prevent brain drain of competent nurses in Korea, appropriate strategies to enhance work condition should be developed and the effect of migration of nurses should be investigated in further studies.
